Although progress has been made, women still face specific challenges in their professional development. Importantly, these are challenges that men will never face.

Despite making up almost half of the workforce, women are still underrepresented in leadership positions and experience a persistent gender pay gap. Overcoming these obstacles requires a multifaceted approach, from developing the necessary skills to leveraging support networks and pushing for organisational change. Here is a broader look at what women need to advance in their careers.

We are making progress towards gender equality, but significant disparities remain, hindering the career development of many women. According to research, only 36% of managers in the EU are women, even though they make up almost half of the workforce. This underrepresentation in leadership positions is a sign of broader systemic barriers. Overcoming these obstacles is crucial to realising the full potential of women in the workplace.

Understanding the unique career challenges women face

The most common obstacles women face at work include:

Work-life balance: Balancing professional responsibilities with family care can be a huge challenge. Women are often forced to give up career advancement or switch to part-time work after having children.

Pay inequality: The gender pay gap persists, with women in the EU earning on average 13% less than men, according to Eurostat data. This disparity increases with career progression, putting women at greater risk of poverty in retirement.

Lack of representation on boards: The ‘glass ceiling’ prevents many talented women from advancing to top management positions despite their qualifications and experience.

The glaring pay gap illustrates the entrenched gender biases that women continue to face. Moving from this disheartening reality to a more equitable landscape requires dismantling systemic barriers and empowering women through targeted support.

Breaking down barriers

Social and corporate barriers that hinder women’s career advancement include:

Gender stereotypes and biases: Prejudices about gender roles can lead to discrimination and lost opportunities for advancement.

Work-life imbalance: excessive domestic responsibilities can force unhealthy compromises between career development and family life.

Lack of mentors and role models: with fewer women in senior positions, it is difficult to find experienced guidance and inspiration.

According to McKinsey estimates, increasing women’s participation in the workforce could boost Poland’s cumulative GDP by an additional 7 per cent, or PLN 1.3 trillion, by 2025. Pioneering female leaders such as Oprah Winfrey, Sheryl Sandberg and Jacqueline Novogratz show how diverse perspectives can drive innovation and success. As Sheryl Sandberg said, ‘In the future, there will be no female leaders. There will simply be leaders.’

The role of mentoring and networking for women

Mentoring and networking are crucial for women’s career development. A supportive mentor can provide invaluable guidance, feedback and encouragement to overcome challenges and seize opportunities. Professional networks provide access to job opportunities, industry knowledge and potential sponsors.

To develop these important relationships, women should:

Identify potential mentors: look for experienced professionals whom you admire and whose advice could be beneficial. Don’t be afraid to reach out.

Take advantage of employee support groups: many companies have groups for women or minorities that can facilitate mentoring.

Attend industry events: conferences and meetings allow you to expand your network and find a mentor in a natural way.

As you progress, become a mentor to others to help them and hone your leadership skills.

Reskilling and upskilling: key strategies for women

In today’s rapidly changing technological landscape, continuous learning is essential. Upskilling, especially in areas such as data analysis, programming and artificial intelligence, can open up new opportunities and help women gain a competitive advantage.

To develop sought-after skills, women should:

Take advantage of online resources: From free courses on platforms such as Coursera and edX to coding boot camps, the internet offers many opportunities to learn at your own pace.

Look for employer-sponsored training: many companies offer tuition reimbursement or internal upskilling initiatives focused on new technologies.

Learn from industry experts: attend webinars, conferences or workshops led by thought leaders to gain the latest knowledge first-hand.

Join developer communities: Online forums such as GitHub and Stack Overflow allow you to collaborate on learning and connect with developers around the world.

‘The only skill that will be important in the 21st century is the ability to learn new skills,’ said economist Peter Drucker.

Work-life balance: myth or reality for women?

Achieving a harmonious balance between work and private life remains one of the biggest challenges for women, with 83% of Polish women considering it a major problem. Competing responsibilities at home and at work can force difficult compromises. What can you do?

Prioritise self-care: find time for exercise, hobbies and quality time with loved ones to recharge your batteries.

Take advantage of flexibility in the workplace: if possible, take advantage of options such as remote working, flexible working hours or job sharing to integrate your personal needs.

Share household responsibilities equally: have open conversations with your partners about fair division of household responsibilities to avoid burnout.

Seek support from your employer: check your company’s policies and issues such as paid parental leave, childcare benefits and employee support programmes.

The impact of organisational support and policies

While individual strategies are key, organisations must also prioritise initiatives that support women’s career development. By implementing supportive policies and promoting an inclusive culture, companies can attract, retain and promote the best female talent.

Good practices in organisations include:

Pay transparency and audits: The EU now requires companies to provide pay data by job category to identify and close pay gaps.

Mentoring and sponsorship programmes: Pairing women with experienced mentors and sponsors can accelerate their advancement.

Unconscious bias training: Educating employees on how to recognise and mitigate gender bias in recruitment, promotion and performance reviews.

Flexible working arrangements: Offering remote work, job sharing and generous leave policies helps women integrate their professional and personal responsibilities.

Leadership development opportunities: targeted training equips women with essential management and negotiation skills.

Implementing such policies is not only an ethical choice, but also a strategic business decision. By supporting women’s career development, organisations can unlock a wealth of talent and perspectives that drive innovation.

Is career development the same for women as it is for men?
