One of the most important aspects of equality is equal pay for women and men who do the same job or one that represents equal value.

Equal pay at work: see what it is like for you

What to pay attention to if you want to check if there is equality in your workplace?

Pay transparency – does your company share information related to pay criteria, procedures and brackets? Pay transparency makes it possible to find and eliminate gender pay gaps

Eliminating discrimination – the company owner should ensure that all forms of gender discrimination are removed from recruitment processes, promotions, appraisals or awarding bonuses. It is essential that access to training is granted to all and not just to a certain group.

How to reduce gender-based pay discrimination?

There are measures in place to help overcome gender-based pay discrimination. These include:

In December 2022, the European Parliament declared a fight against pay gap in the European Union. In March 2023, new legislation on salary transparency measures was adopted, which included the obligation to inform job applicants of salary brackets for particular positions. In addition, employers will be required to communicate the criteria for determining salaries and raises – designing a clear career path.

Legal measures such as legislation (in Poland, for example, the Equal Treatment Act of 2010, which prohibits employment discrimination).

Pay audits carried out at the employer’s request. Their objective is to show irregularities and pay gaps, in order to introduce corrective measures.

Educational campaigns that raise awareness among employees and employers about equal pay and pay gap.

Equal pay is one of the key components of social justice.

Pay gap: what are the causes?

There is still a gender pay gap in Poland, which is part of economic discrimination. The existence of pay gap has 6 causes:

women’s part-time work – reduces the total amount of working hours and lowers the hourly rate,

feminisation of certain occupations (so-called “female” occupations are low-paid, while higher-paid industries are male-dominated). The overrepresentation of women in relatively low-wage sectors, such as care, healthcare or education, is responsible for around 24% of the total gender pay gap.

limited access to education – unequal pay despite equal education. Looking down on women due to choosing “non-prospective” majors, even though studies show that 40% of women study at technical universities,

pace of promotion – despite better education and occupying more positions requiring specialist knowledge, Polish women are not promoted proportionately to their qualifications,

the so-called “motherhood penalty” – this phenomenon occurs worldwide. It involves lowering salaries and blocking promotions even after returning to work from maternity leave,

cultural attitudes – the worldwide reinforcement of public and private gender hierarchies, e.g. the belief that motherhood is a more important female role than her professional development.

less time for work – women on average do more unpaid work related to caring for others and the household. This leaves us with less time for paid work. Women’s earnings are lower, despite the fact that we do more work in total: paid and unpaid collectively.

Due to their parental responsibilities, women are more likely to choose part-time work – and therefore earn less.

In 2020, there were fewer female managers among managers in the EU, one third (34%) are women, even though they accounted for almost half the workforce. Female managers also earn on average 23% less per hour than their male counterparts.

Pay gap: a methodology for its study

Eurostat data shows that Poland has a low pay gap (4.5%). In Europe, the average pay gap was 12.7% in 2021. What is important is the choice of methodology, i.e. the way the data is calculated. Then the situation is no longer so bright….

The gender pay gap is the difference between the average gross hourly rates that women and men receive. It is calculated based on compensation paid to employees before deducting income tax and social security fees. Only companies with at least 10 employees are taken into account.

However, when we take a closer look at the adjusted pay gap, a term used by economists, the data changes dramatically. It is influenced by a number of different factors: position, age, level of education and professional experience, and the actual value of a person’s work. Specific data on this can be found in the 2018 publication of the Institute for Structural Research: “Pay inequality between men and women”, in which the raw pay gap was 10% in Poland and the adjusted pay gap was between 14 and 24%!

How to negotiate salary at a job interview?

Knowing the causes, terminology and data of the phenomenon of gender pay discrimination is not enough. How do you negotiate pay? What should be taken into account?

Try to talk about it calmly but firmly. Get an idea of what the market is like and compare it with the salary indicated in the job ad. If compensation is not indicated, carry out an analysis and consider all the factors:

your knowledge, experience and other qualifications needed for the job. Consider how well-prepared you are for the position, are you an expert? Don’t give either too low (this may suggest low self-esteem) or too high an amount (if you are less qualified).

Responsibilities – is the scope broader or narrower compared to your last job. If the former, demand a larger amount. What is the difficulty level of the tasks? How much time do they take? Is it a stressful position?

Situation in the job market. Follow the situation by looking at reports, statistics, but also by talking to people in the industry. Sometimes statistics don’t paint a realistic picture (it depends on the region, the time of creation, the situation of the city etc.).

The nature of the work: will you perform your responsibilities remotely or commute to the office? Or will you be going on business trips? How do costs, including commuting, compare to this?

Reputation and size of the company, as well as reviews about it. Is it a small company with a narrow scope of operationb, a medium-sized one, or perhaps a corporation with foreign branches? These elements influence the salary greatly. A large company offers more development opportunitiess and usually a higher salary, but this is not a rule. It is also worth reading the reviews of the company before you make your final decision.

Educational campaign #IleMogeZarabiac

This article is part of the #IleMogeZarabiac (Eng. #HowMuchCanIEarn) campaign, created by Anna Morawiec-Bartosik of HR Rebels. 18 September 2023 is International Equal Pay Day. For this reason, a report on pay was published.

You will also learn from the publication how to talk about earnings, who has the upper hand in negotiations and who stands to lose?
